As the group expanded, it needed to formalise organisational structures and establish a consistent, equitable approach to compensation. We graded every role using Engage and developed market-related pay ranges, linking each role to a defined grade and a benchmarked pay range.

Context

As the group expanded, the organisation reached a point where greater structure and consistency were needed across its people framework. In particular, the business wanted to formalise its organisational structures and create a more coherent approach to grading and compensation.

Business challenge

The client needed a grading framework that could be applied consistently across all roles, while providing a stronger basis for equitable and market-aligned pay decisions. Growth had created the need for more formal structure, clearer grade alignment, and a compensation framework supporting both fairness and competitiveness. The project had to connect grading outcomes to practical remuneration management through credible market benchmarking and pay-range development.

Our approach

We conducted a comprehensive job grading exercise across all roles. Using the Engage methodology, we evaluated the roles and established defensible grade outcomes that could be applied consistently across the organisation. Once grading was complete, we developed market-related pay ranges to support compensation decision-making, enabling like-for-like benchmarking of guaranteed packages against external market data. We selected a local data provider and used national market data as the chosen cut.

Outcome

The project resulted in a formalised grading and compensation structure across the organisation. Each role was linked to a clearly defined grade and an externally benchmarked pay range, giving the business a much stronger platform for consistent and equitable remuneration decisions as it continued to grow.
