With plans to double headcount over three to four years, this East Africa-based climate finance institution needed an organisational structure and grading framework capable of supporting rapid growth. We designed a future-fit structure, aligned job titles, and evaluated roughly 80 positions in-country within a single week.

Context

An East Africa-based organisation in the climate finance sector was preparing for significant expansion, with a strategic objective to double employee headcount within the next three to four years. To enable this growth, the client required a stronger organisational foundation: a future-ready structure, clearer role architecture, and a grading framework aligned to its evolving business model.

Business challenge

The client needed an organisational and grading framework that could support scale while remaining practical and locally relevant. This required more than evaluating existing roles, the organisation needed a future-state structure, greater consistency in job titles, and a grading approach tailored to its context. The outputs also had to support external benchmarking against the local market and be delivered within a highly compressed timeframe.

Our approach

We worked closely with the client on-site to complete the engagement within one week. Our support covered the design of the future organisational structure, the evaluation and grading of approximately 80 positions, the alignment of job titles, and the development of a new grading structure. To strengthen internal ownership, we trained a small job evaluation committee in the methodology and facilitated the evaluation process with them. The grading structure was designed to be distinctive to the organisation's needs and stage of growth, while still enabling meaningful comparison to the local talent market.

Outcome

The client now has a scalable organisational structure, aligned job titles, and a clear grading framework that provides a strong platform for growth. The work created greater clarity around roles, established a practical basis for local market benchmarking, and positioned the organisation to implement the outcomes at employee level as part of the next phase of support.

In the client’s words

Engage provided valuable insights that helped us better assess and grade roles while gaining a clearer understanding of their overall impact on the business. The strategic job grading approach has also streamlined future work on job descriptions, as several of the grading components used within Engage can naturally be leveraged when drafting job descriptions. Overall, the process was intuitive, well-structured, and easy to follow.
